That figure represents 71% of TikTok Shop’s global GMV and a 132% growth rate across three Southeast Asian markets that each topped 100% year-on-year. The summit drew 1,300 merchants and 2.5 million live viewers. What it did not draw, according to recruiters watching the sector, was enough marketing talent to staff the expansion.
The gap is not abstract. Ebrun, a Chinese cross-border trade publication, reported that TikTok Shop’s daily average GMV in Southeast Asia increased 90% year-over-year in 2025. Every percentage point of that growth requires people who understand livestream commerce, affiliate creator networks, and the regulatory differences between Indonesia’s personal data law and Vietnam’s cybersecurity framework. Those people, it turns out, are not easy to find.

Platform Wars Need People, Not Just Algorithms
The competitive landscape is shifting fast. Amazon’s U.S. market share dipped to 37.6% as Temu matched its global footprint and Walmart surged 27%, per March 2026 data from Top E-commerce News. In Southeast Asia specifically, YouTube Shopping partnered with Shopee to challenge TikTok Shop’s dominance — a move Rest of World described as a direct attempt to unseat the platform in a region where social commerce accounts for a disproportionate share of online retail.
Each new entrant means another team of marketers needs hiring. A senior consultant at SunTzu Recruit noted that the demand profile has shifted: companies no longer want a generic digital marketing manager. They want someone who can simultaneously manage a TikTok livestream studio in Jakarta, coordinate affiliate payouts across five Southeast Asian markets, and report back to a Shenzhen headquarters in Mandarin. That combination of skills — cross-platform fluency, regional regulatory knowledge, and bilingual communication — exists in perhaps a few hundred professionals across the entire region.
Here’s the thing: the problem isn’t just volume. It’s that the job itself barely existed three years ago. What the Talent Map Actually Looks Like
According to a SunTzu Recruitment consultant who specializes in cross-border e-commerce hiring, the marketing talent shortage splits into three layers. The first is livestream commerce directors — people who can run a multi-country studio operation, manage creator pipelines, and hit weekly GMV targets. Perhaps 200 of them exist in Greater China who have done it at scale. The second layer is compliance and localization specialists — marketers who understand which product claims are legal in Thailand but not in Malaysia, and who can adapt campaign creative without losing the brand voice. The third is performance marketing leads who can allocate budget across TikTok Shop, Shopee, Lazada, and YouTube Shopping — and justify every dollar to a CFO who may not understand why a single livestream in Surabaya outperformed a quarter of Google Ads spend.
The firm’s practice lead pointed out that companies are trying to solve this by promoting internally, but the results have been mixed. A Hangzhou-based consumer electronics brand promoted its domestic Tmall manager to head Southeast Asia marketing — and burned through $2 million in ad spend over two quarters before pulling the person back. Running flash sales on Tmall is not the same as building a creator affiliate network in a market where 60% of transactions still happen through chat-based commerce. The talent supply chain for cross-border commerce simply hasn’t caught up with demand.
To be fair, not every company is failing. Those that started building regional teams in 2023 — when the talent pool was thinner but also cheaper — are now reaping the benefits. The latecomers, arriving in 2025 and 2026 with big budgets and no pipeline, are the ones feeling the squeeze. SunTzu Recruitment has seen a 40% increase in cross-border marketing mandates in the first half of 2026 compared to the same period last year. The most requested roles: head of Southeast Asia commerce, livestream operations director, and regional brand lead.

What the Salary Picture Reveals
A partner at SunTzu Recruitment observed that salary expectations have climbed accordingly. A qualified marketing director with TikTok Shop scaling experience now commands RMB 1.5 to 2 million annually in Shenzhen — roughly double what the same role paid in 2024. That said, throwing money at the problem only works if the candidate pool exists. For many of these roles, it simply doesn’t.
The deeper issue, according to a SunTzu Recruitment industry advisor, is that universities and training programs are at least two years behind the market. By the time a curriculum covers TikTok Shop’s affiliate model or Shopee Live’s commission structure, the platforms have already moved on. Companies are left to build their own training pipelines, which takes time they don’t have. Kantar BrandZ reports 13 Chinese brands now rank among the world’s 100 most valuable — up 32% in value year-on-year — each of which will need overseas marketing teams to defend that valuation.

What Comes Next
The platforms aren’t waiting. TikTok Shop launched its Early Career Development Program in Southeast Asia, rotating new hires across e-commerce functions. YouTube Shopping’s Shopee partnership signals that Google is willing to invest in the region’s social commerce infrastructure. The marketers may be missing today, but the market that needs them is only getting bigger — and the firms that figure out how to source this talent first will have an outsized advantage in the next chapter of cross-border commerce.
